Residential HVAC Service Manager (Seattle / King County)
Base Pay: $105,000–$130,000 (DOE) + performance bonus
Location: Seattle, WA (office-based leadership role with regular field ride-alongs)
Locally owned and operated HVAC Company is hiring a proven residential HVAC service leader to run and grow our service department. This is a hands-on leadership role focused on coaching technicians, driving operational consistency, improving customer experience, and owning the operating rhythm that delivers strong financial and quality outcomes.
What you’ll own
- Department performance: revenue, gross margin, average ticket, efficiency, and service quality
- Technician development: coaching, ride-alongs, skill progression, and training cadence
- Execution system: daily/weekly KPI rhythm, scorecards, and accountability
- Customer experience: clear communication standards, fewer callbacks, and consistent outcomes
- Operational discipline: clean workflows, accurate documentation, and follow-through across the team
- Learn our workflows, team, and standards; establish a consistent coaching cadence
- Implement a clear weekly operating rhythm (KPIs, dispatch-to-field execution, capacity, and quality)
- Identify the top bottlenecks and implement fixes that stick (not “hero solutions”)
- Lead day-to-day residential service operations and department execution
- Track and act on KPIs (ticket, margin, callbacks, membership performance, efficiency, conversion)
- Coach technicians using a consistent framework (communication, diagnostics, recommendations, documentation)
- Partner with dispatch/office leadership to improve booking quality, handoffs, and capacity utilization
- Improve training structure: onboarding, ongoing development, and standards reinforcement
- Maintain pricing discipline and profitability in coordination with company leadership
- Recruit and retain top talent; build a performance culture with clear standards and accountability
- 5+ years in residential HVAC service with leadership responsibility (service manager, field supervisor, lead with management scope, etc.)
- Strong service operations capability: capacity planning, KPI management, coaching, and quality control
- Comfort with modern operating systems and reporting (ServiceTitan experience strongly preferred)
- Clear communicator who can coach effectively and hold accountability while building trust
- Valid driver’s license: ability to do ride-alongs and occasional field support as needed
- Base Pay: $105,000–$130,000 per year (DOE)
- Performance Bonus: $0–$50,000+ annually, based on company net profit and performance
